Cultivating Talent in Aseptics: Why We “Grow Our Own” at UHB

In the fast-paced aseptic environment, the challenge extends beyond initial recruitment to the strategic retention and development of a highly skilled workforce. As the Advanced Pharmacist for Technical Services at University Hospitals Birmingham (UHB), Louisa faced a persistent challenge: a shortage of Pharmacy Technicians entering aseptic services.

To bridge this gap, UHB shifted their strategy. Instead of looking outward, they looked inward, embracing a "grow our own" culture by introducing the Science Manufacturing Technician (SMT) apprenticeship for their pharmacy assistants.

Developing Technical Excellence

The SMT apprenticeship isn't just a generic qualification; it is specialised for aseptic services.

Louisa explains, "Since starting the programme, the apprentices have developed the knowledge and skills required to work in aseptic services, but more importantly, they have developed the confidence and enthusiasm that makes them vital members of the team."

Balancing Production with Progression

One of the biggest hurdles for any employer is balancing off-the-job learning with operational needs. At UHB, they ensure:

  • Dedicated Time: Each apprentice is provided one day per week out of production for teaching and study.

  • Flexibility: Because Skills4Pharmacy rotates teaching days across different cohorts, they can enrol multiple apprentices throughout the year without impacting daily output.

A Partnership that Works

From Louisa’s perspective as an Accountable Pharmacist and Educational Supervisor, “the partnership with Skills4Pharmacy has been seamless. The level of support they provide means that very little administrative input is required from me. This efficiency allows me to mentor multiple apprentices simultaneously alongside my primary quality assurance and managerial responsibilities.”

The Future of the SMT Role

As more Hospital Trusts recognise the value of SMTs by recruiting them into higher-banded roles, the career pathway is becoming clearer than ever. The biggest piece of advice for any employer considering this route? "Plan for the finish line. Ensure a robust career pathway is in place for when they qualify, so these skilled professionals aren't disadvantaged compared to their Pharmacy Technician peers."
